Excel is a remarkable tool, and that is the problem. It works so well at the start that nobody notices the point where it stops working, which for most growing companies lands somewhere between fifty and a hundred employees.

The four stages
Up to twenty people, a spreadsheet is genuinely the right answer: fast, flexible, and everyone knows where it is.
Between twenty and fifty, the tabs multiply. Each department has its own, and they agree with each other most of the time.
Between fifty and a hundred, versions appear. Formulas break silently. Producing a report means an afternoon of copy and paste, and the person who does it is the only one who knows how.
Past a hundred, nobody is sure which file is current, an audit is a genuinely frightening prospect, and strategic HR work has been squeezed out by the maintenance of the spreadsheet itself.

What it costs, worked through
Take a company of two hundred people. If the HR administrator spends fifteen hours a week on spreadsheet work, the HR manager five and the HR director three, that is 1,196 hours a year. At a blended cost of around sixty euros an hour, roughly 72,000 euros of salaried time, spent maintaining a file.
Then the errors. Around 88% of business spreadsheets contain at least one, and in HR that means payroll mistakes, a compliance gap, or a decision made on a number that was wrong two versions ago.
Then security: files emailed to whoever asked, no audit trail, no encryption, and personal data sitting in an attachment somebody forwarded once. And the scaling problem underneath all of it, because the effort does not grow with headcount, it grows faster.

What replaces it
A single database rather than a file, so there is no current version question. Workflows and reminders that run without anyone remembering. Role-based access, an audit trail and a GDPR position you can actually defend. And reporting that does not require an afternoon.
The move takes real effort, and the honest version is that it costs a quarter of disruption before it pays anything back. It is still cheaper than the file.
